چکیده
کسب ‌وکارهای نوظهور و استارتاپی که بر نوآوری، تحقیق و توسعه و فناوری به‌عنوان منبع اصلی مزیت رقابتی خود تأکید دارند، نیاز به یک الگوی خاص منابع انسانی دارند که متناسب با شرایط نوآورانه، پویا و پیچیده آن‌ها باشد. مجموعه اقدامات منابع انسانی در این کسب و کارها باید به‌گونه‌ای طراحی ‌شود که بتواند استعدادهای ویژه را جذب، نگهداری و پرورش دهد. از این رو، هدف این پژوهش شناسایی مجموعه‌ای از اقدامات منابع انسانی است که بتواند به موفقیت و استمرار این کسب و کارها کمک نماید. این پژوهش از روش تحقیق کیفی و استراتژی مطالعه چند موردی استفاده کرده است. پنج کسب و کار موفق استارتاپی پلتفرمی ایران شامل اسنپ فود، الوپیک، آچاره، تپسی درایو و اسنپ تریپ به عنوان موردهای مطالعه بررسی شدند. برای گردآوری داده ها از بررسی مدارک و مستندات دریافتی از این شرکت ها و مصاحبه نیمه ساختاریافته با ۹ نفر از بنیانگذاران، مدیران عامل و مدیران منابع انسانی این شرکت ها استفاده شد. با تحلیل مصاحبه ها از طریق نرم افزار MAXQDA کدها و مقوله های اصلی و فرعی ها شناسایی شدند. 385 کد شناسایی شده در 28 مقوله فرعی و 4 مقوله اصلی در قالب کانال‌های جذب، حفظ و نگهداشت، آموزش و توسعه و جبران خدمت دسته بندی شدند. در پایان به مدیران و بنیانگذران توصیه شود که از با بکارگیری مجموعه اقدامات شناسایی شده در این تحقیق منابع انسانی خود را به طور موثری جذب و در جهت حفظ و نگهداشت تیروهای کلیدی خود تلاش کنند.

چکیده English

Emerging businesses and startups generally emphasize innovation, research and development, and technology as the main source of their competitive advantage, so they need a specific human resources model that is appropriate for their innovative, dynamic, and complex conditions. The set of human resources practices in these businesses must be designed in a way that can attract, retain, and develop special talents. Therefore, the aim of this study is to identify a set of human resources practices that can help the success and continuity of these businesses. This study used a qualitative research method and a multiple case study strategy. Five successful Iranian platform startup businesses, including Snap Food, Alopik, Achareh, Tepsi Drive, and Snap Trip, were examined as case studies. To collect data, documents and documents received from these companies were reviewed and semi-structured interviews were conducted with 9 founders, CEOs, and human resources managers of these companies. By analyzing the interviews through MAXQDA software, main and sub-categories and codes were identified. The 385 identified codes were categorized into 28 subcategories and 4 main categories in the form of recruitment channels, retention and retention, training and development, and compensation. Finally, managers and founders are advised to effectively recruit their human resources and strive to retain and retain their key employees by applying the set of measures identified in this study
